Mandatory Biodiversity Net Gain has done something the ecology profession has been warning about for a decade: it has turned a niche technical skill into a national bottleneck. Every major scheme now needs a competent BNG assessor, and the supply of senior ecologists fluent in the statutory metric simply hasn't kept up.

The shape of the shortage

From the searches we're running across UK consultancies, the squeeze is sharpest at Senior and Principal Ecologist level — the people who can sign off habitat condition assessments, defend the metric in planning and mentor junior staff. Graduate and Assistant supply is healthier, but training capacity inside consultancies is the limiting factor.

The consultancies winning the talent war aren't necessarily paying the most — they're moving fastest, offering hybrid working, and being honest about progression. A two-stage process in under two weeks consistently beats a 'perfect' four-stage process spread over six.

  • Compressed interview loops (initial call → technical → offer)
  • Transparent salary bands published in the advert
  • Funded CIEEM membership and protected species licence pathways
  • Genuine hybrid (2 days office) — fully office-based is now a deal-breaker for most senior ecologists
